After 13+ years in talent acquisition across companies like Zions Bancorporation and Qualtrics, I’ve both hired executive coaches for leadership teams and utilized them for my own career development.

Certification is valuable but should be just one factor in your selection criteria.

In banking, where I spent five years at Zions, credentials carried significant weight. When bringing in coaches for our executive team, ICF certification was practically a baseline requirement due to our regulated environment. The certification provided assurance of ethical standards.

However, at Qualtrics during our growth phase, it was quite different. Some of our most impactful leadership development came from coaches who were former tech executives without formal coaching credentials but with invaluable industry context and battle-tested leadership experience.

When I engaged a coach during my transition to  U.S. Hire Hub, I prioritized someone who understood the entrepreneurial journey rather than focusing only on credentials. This coach had basic certification but more importantly had guided other corporate professionals through similar career pivots.

Here’s my take on certification importance:

What certification typically indicates:

– Formal training in coaching methodologies

– Commitment to ethical standards

– Structured approach to goal-setting and progress

– Foundational understanding of human psycholog

What certification doesn’t guarantee:

– Industry-specific knowledge

– Chemistry and rapport with you

– Practical experience with your specific challenges

– Ability to challenge your thinking effectively

When selecting an executive coach, consider certification as necessary but insufficient. The best approach combines credentials with industry relevance, references from similar leaders, and most critically, personal chemistry.

Before making a final decision, have a chemistry session with potential coaches. The ability to be vulnerable with this person will ultimately determine the coaching’s effectiveness, regardless of credentials.

For senior leaders in regulated industries, I recommend seeking ICF-certified coaches. For those in dynamic, innovative spaces, I suggest valuing certifications while also weighing industry experience and references heavily.

Ultimately, the right coach needs both the methodological discipline that certification represents and the contextual wisdom that comes from relevant experience. Neither alone is sufficient.

I will start by being transparent in that I am a credentialled coach certified as a Professional Certified Coach (PCC) through the International Coaching Federation (ICF).

From my perspective there are many good coaches out there who are not certified, and credentialling doesn’t mean that you are automatically a fantastic coach.  There is also a range of coaching courses which are certified and offer credentialling, which could vary from extremely thorough to something more minimalistic, so if you are employing any coach, you should always check their backgrounds and qualifications. In addition, I always look to have an introductory call with my clients, sometimes referred to as a ‘chemistry call’, in order to see if there is a good fit between me and my prospective client ( I do not charge for this call).

The value I see through certification or credentialing from a well-recognized body, delivered through a respectable training provider is that the coach should have a solid grounding in coaching theory, as well as an idea of a coaching approach. They will likely have been observed by trained coaches (mentors) who will have been able to grade them against a set of coaching competencies to ensure that they can coach at the right level. Lastly the coaching program may also have offered insight into how they keep both themselves and their clients safe, especially if the client moves into areas where additional professional support may be required.

In summary therefore I don’t think working with a certified coach is an absolute, what it should do is to give reassurance that the coach is competent and is trained to a certain level. If that is important to you as a client then my advice would be to work with this type of coach.

I think certification actually matters just as much as finding someone with relevant experience, who you click with. When you’re paying good money for coaching, you want someone who’s done the proper training, not just someone who’s good at conversations.

The sweet spot is finding a certified coach who also has relevant experience and who you genuinely connect with. That way you get the best of both worlds – someone with proper training who also gets you and your specific situation.

Think about it like hiring a personal trainer. Would you pick someone just because they have a certification, or would you want to know if they’ve actually helped people like you achieve results?

But here’s the truth—a credential alone doesn’t make someone the right coach for you.

What’s often more important is whether they’ve walked in your shoes. A coach who’s actually led teams, managed crises, or built businesses brings practical wisdom no certification program can teach. Their real-world experience helps them understand your challenges at a gut level.

Chemistry matters enormously too. You need someone you trust enough to be vulnerable with. Someone who gets your industry, challenges, and what success looks like for you specifically.

The best way to find your match? Talk to potential coaches. Ask about their approach, experience with similar challenges, and how they measure success. Request references from executives they’ve helped. Notice how they listen and whether their questions make you think differently.

Some of the most transformative coaching relationships I’ve seen weren’t based primarily on the coach’s credentials, but on their ability to truly understand the executive’s context and challenges.

That said, credentials do provide some quality assurance. They signal professional standards and ethical guidelines. They just shouldn’t be your only criterion.

Bottom line: While certification demonstrates commitment to professional standards, your executive coach’s practical experience and your personal connection with them will likely impact your results far more than the letters after their name.

I recommend the same questions I use with new athletes: “How do you define success in your work?” and “What expectations do you have of me as a client?”
